I’ll start right off with the bottom line: being “nice” and “caring” won’t help kids stop relentless school bullies. Why not?

I’ve been interviewed a lot on radio and TV.  But when I ask those interviewers how they stopped bullying when they were kids, almost all the women say they were never taught how to stop bullies.  Instead, their well-meaning moms told them:

  • Bullies have a hard life so we should have sympathy for what they’re going through and how low their self-esteem must be.
  • Don’t sink to the bully’s level by fighting back.  You have it easy so you should rise above the bullies.
  • If you’re nice enough, kind enough and loving enough, bullies will respond by being nice in return.
  • You should never push back – verbally or physically.  If you push back, it means you don’t care.
  • Violence is morally wrong and violence never solves anything.  They cite Mahatma Gandhi as someone who stopped the British without pushing back and by preaching tolerance and love.

All these women now bear a grudge against their well-meaning mothers.  Those messages are all wrong.  These women learned the hard way that the way you identify relentless bullies is that “nice” and “caring” don’t convert them from predators to friends.

First, the statement about Gandhi is a complete misunderstanding of his tactics.  Applying ahimsa to relentless bullies is not a good comparison.  If Gandhi had tried his tactics against Hitler, Stalin, Chairman Mao or the founder of Pakistan, he wouldn’t have lasted ten minutes.

Second, violence was required to stop slavery, Nazism, Fascism and communism, to name just a few.

Third, you have to love yourself first.  Sometimes, the most caring thing you can do for someone who’s a jerk and a bully is to show them that their tactics don’t work.  They’d better learn new tactics.

Fourth, you can’t love relentless bullies enough to change how they treat you.  Ignoring, minimizing and “rising above” do not stop relentless bullies.  Appeasement, begging and bribery do not stop relentless bullies.

Fifth, you’re not the bully’s therapist; it’s not your job to rehabilitate them.  The adults have that responsibility, but only after they protect and defend the targets of bullying.

Appeasement is never effective with determined boundary pushers who always want more.  If you suffer in silence, if you whine, or if you advertise that you’re afraid bullies think you’re a victim waiting to be bullied.  If you are kind, bullies think you are weak.  They’ll continue to harass and abuse you.

Don’t waste time complaining about your society, the media, your parents, your friends, your school officials, or how hard it is.

It’s your job to protect and defend your personal space from predators.  It’s your job to make bullies a small part of your mental and emotional world so you can get on with your education and your life

You must be determined, courageous and strong in defending and protecting yourself – not because you deserve it, but because you want to, you have to.  “I want to” is more than enough reason to protect yourself.

You must learn how to push back verbally, to get help from school officials, your parents and the police, and to fight back when you have to and you can.

You have to succeed even though conditions haven’t been prepared perfectly for you.  Don’t starve while you’re waiting for someone else to set the table.  You have to overcome obstacles; it’s a sign of good character.

You may be a target; don’t be a victim!

Sue Shellenbarger’s article in the Wall Street Journal, “Colleagues Who Can Make You Fat,” focuses on people at work who try to sabotage coworkers’ diets.  People reported that colleagues and bosses made them uncomfortable admitting they were on a diet 23% of the time. In contrast, dieters said they were uncomfortable admitting that they were dieting to people in personal life – friends, relatives and spouses – 63% of the time.  That is, there are almost three times as many diet saboteurs among those who are closest to us.

What’s wrong with this picture?

Diet saboteurs use many techniques.  They:

  • Tease, taunt and mock.
  • Criticize, pressure and manipulate.
  • Gleefully predict failure.
  • Get upset because we’re spurning their offerings of fatty, starchy, sugary, calorie-loaded food.
  • Lecture that we’re harming our body by dieting.

The article says that these saboteurs usually mean well.  I disagree. When diet saboteurs continue harassing and abusing us relentlessly, they don’t mean well.  They’re narcissistic bullies who have their own agenda that they think is more important than ours.  They’re righteous. They know better and they’re out to change us – usually by beating us into submission.

Typically, they try to sabotage our diets because:

  • They may feel abandoned because we no longer eat the same food with them.
  • They may be striking back because they take our change as a put down of their old habits.
  • They may feel jealous that they’re not losing weight.
  • They may see our being thinner as a threat.
  • They may simply not like us and are finding another reason, excuse or justification to mock, ridicule, or put us down.

Who cares what their reasons are?  Understanding their reasons won’t help us stop them.  After the first time we’ve asked them to stop, their reasons for continuing now become excuses and justifications for continued harassment, abuse and bullying.  Bullies always find excuses to continue inflicting pain.

What’s wrong with this picture?

  1. People who are closest to us – toxic spouses, family, friends – are the most relentless saboteurs.  Things are not as we would wish. Notice that I didn’t say, “Things are not as they should be.”  Things are as they are.  That’s not what’s wrong with this picture.
  2. What’s wrong with this picture is that people feel uncomfortable and that feeling keeps them from doing what they need toTheir discomfort is their excuse to become victims.

As William Boast said, “It’s important that people know what you stand for.  It’s equally important that they know what you won’t stand for.”

Don’t debate or argue with their justifications.  Don’t accept apologies unless their behavior changes.  They won’t change their behavior; they won’t give up their desire for domination and control.  Instead, stop bullies or get them off our Isle of Song.

These bullying spouses, family members and friends are telling us to examine what kind of behavior we will and won’t allow around us and our families.

To have the wonderful lives we want, we must stop bullying behavior in our personal spaces.  We wouldn’t allow family members to push an alcoholic to have “just one drink” and we wouldn’t allow family abusers or perverts access to our children.  The need to stop diet saboteurs is no different.

Of course, we can start resisting gently by asking them, one-to-one in private, to stop. Or we could ignore it or laugh it off in public.  Those approaches become tests of them.  Do they stop or do they identify themselves as bullies?

We know what doesn’t stop bullies: ignoring, minimizing, conflict-avoidance, begging, bribery, defeatism, forgiveness, appeasement, understanding, unconditional love, the Golden Rule.  Relentless bullies misunderstand our kindness. They take our “rising above” as weakness and, like sharks or hyenas, they’re encouraged to attack us more.

Their relentless attacks force us to confront the central issue: which is more important; good behavior or bad blood?  And when they continue their abuse, bullies force us into an all-or-none choice.  Are we willing to defend the behavior we need to have, even if it breaks the old family dynamic, the code of silence that enables the nastiest spouse or relatives to continue getting away with their abuse for the sake of, “family?”

That choice thrusts us into the second stage of maturitywe’re called upon to decide, as independent adults, what behavior we will or won’t allow into our lives, no matter what the relationship is called.  We’re called upon to have more confidence and self-esteem.

Cindy was up again at 2 AM, infuriated at her mother and her older sister.  They were so mean and cruel.  What they’d said and done hurt so much.  It was like she was a child again, subjected to their verbal beatings.  The more she thought of what they had done, the angrier she became.  She couldn’t stop her racing mind from obsessing on what they’d said. She linked the episode yesterday afternoon to the thousands of times she’d felt the same pain and frustration.  She wanted to beat them, even kill them, or never see them again.  But they were her family and she thought she couldn’t talk back or leave them.  She felt frustrated and stuck.

As the rage took her over, guilt and shame started growing.  How could she feel that hateful about her family?  Maybe they really were trying to help her?  The more she tried to get back to sleep, the more she jumped back and forth between rage and guilt.  She hadn’t seemed to make any progress in becoming a better, more spiritual person.

Cindy is stuck in “The Emotional Motivation Cycle.” The episode yesterday was like the key that started her emotional motivational engine.  And the more she thought about it, the faster ands hotter the engine went.

This cycle can be triggered by external events like Cindy’s mother and sister attacking her, or by thoughts and memories of previous episodes of harassment, blame or put-downs.  Once triggered the cycle repeats and builds in intensity and speed until we are taken over by it.  At 2 AM, in a half-sleep state we are most vulnerable to simply watching it run, as if on its own, and take over our minds and bodies.

Stages of typical cycles are:

  1. Hurt, Pain --> Frustration --> Anger --> Self-Bullying (Blame, shame guilt) --> Frustration -->
  2. Fear --> Run, Freeze --> Self-Bullying (Blame, shame guilt) --> Frustration --> Anger, Fear -->

Of course, the crucial question for each of us is, “What are the repeating stages in our cycle?”  We probably know exactly which thoughts, memories and words will follow in which sequence because we’ve done it to ourselves so many times.

Notice the stage in which we indulge in self-bullying: negative self-talk, blame, shame and guilt; loss of confidence and self-esteem; even suicidal thoughts.

What’s the Purpose of the Cycle? The purpose of the cycle is not really to make us feel angry and bad, even though it inevitably does.  The purpose is to motivate ourselves to make effective action.  Feeling is a tool; make us feel bad enough and we’ll finally break out of the iceberg that traps us and do something so they can’t hurt us again.

The purpose might seem to be to change the behavior of the bullies, but I think a better way of thinking about it is that its purpose is to goad us so that we simply won’t have bullies and their harassment, abuse, nastiness and bullying on our “Isle of Song.”

We may or may not be able to change their behavior.  We must accept that they have free will and they may not stop their toxic behavior.  All we can do is have effective consequences for their behavior and not put ourselves in harm’s way.  If they won’t change, we can’t allow them on our Isle of Song.  We won’t accept their control of us even or especially when they’re righteousWe won’t be slaves, scapegoats or whipping boys/girls.

The major downsides to the Emotional Motivation Cycle method of self-motivation are that:

  1. It can make us too depressed to act.  We make ourselves feel like we did when we were children; all our strength, energy, adult wisdom, determination and skill are sucked out of us, and we feel helpless and hopeless again, like we did when we were children.
  2. If we wait until we’re enraged, we’ll explode and do something ineffective that we’ll regret.  We’ll go too far and then repeat the cycle with emphasis on the self-flagellation.  Or our oppressors will change the subject and use our over-reaction to attack us on a different front.

Two responses, often championed in self-help literature, do not work:

  1. Stop thinking about it.  However, ignoring the insistent call of our spirit is not effective, and who would want it to be?  Our spirit wants us to do something effective; to stop bullying on our Isle of Song.  Nothing less will satisfy our spirit.  Why should we settle for less?
  2. Become more spiritual, understanding, forgiving – act like the Golden Rule requires.  The assumption here is that our unconditional love and perfection will convert bullies and they’ll stop abusing us.  Or we’ll get into heaven faster. That’s simply not true for real-world bullies.  Our spirit knows that also; that’s why it won’t stop bringing us back to the problem.

Instead, I recommend:

  1. At 2 AM, wake up so we can be mentally, emotionally and spiritually strong, not weak.  Get out of bed, eat a little chocolate, shower if you need and plan what to do to act effectively.
  2. Connect with our spirit’s call and pledge to answer it.
  3. Connect with our spirit’s strength, courage and determination.
  4. Then we can coach that inner voice to help us by giving us the necessary strength, courage and determination, and by helping create an effective plan.

But what if the bullies won’t like us or will think badly of us? Who cares what jerks and sociopaths think – just stop them from abusing and harming us?  We don’t owe toxic parents or relatives anything, even if they fed us when we were children.  Good behavior is the price for admission to our Isle; blood, especially bad blood, doesn’t get them on our Isle.  Maybe we can even measure our success by how unhappy they are?

Often, the desire to protect our children from obvious, blatant rotten behavior motivates us to break the cycle and stop the abuse.

We can train ourselves to respond to our spirit when the situation is merely an irritation or frustration.  We can develop good habits that function naturally, automatically, easily.  The more we start listening to our inner voice, the more we’ll respond effectively in the moment of an assault or at the first self-hating thought.

Our beloved four-year-old granddaughter has cancer. She finished surgery and is in radiation-chemotherapy mode.  They say there’s a good chance she’ll live long and prosper.  We grasp that life preserver and try not to cry all the time while we go about fulfilling other responsibilities. Thank you for that gasp and intake of breath.

All the staff at Children’s Hospital were wonderful.  All the families we met there were also kind, considerate, caring and thoughtful.  Disease and death are great levelers – we’re all there because were attached to a kid in trouble.

Almost all our family and friends are also wonderful.  We show up with food, holiday presents for all the kids, baby sitting, prayers, gasps, tears and arms-around sharing of pain and hope.

And then there are the very few know-it-all bullies and the vicious self-bullying that I want to talk about.

A few of the bullying categories are:

  1. The religious missionaries. Their theme was that this happened to us because we didn’t belong to the right church or pray to the right God.  Or we carried some hidden sin that we’re being punished for or past-life karma is finally being manifest or bad genes are carried in the family.  And our granddaughter will be saved only if we convert to their correct way.
  2. The health missionaries. Their theme is exactly the same in form, but different in content, as the religious missionaries.  This happened because we weren’t pure enough – bad water, not completely organic produce, not pure enough vegetarian or vegan, not enough cleansing of toxins, not pure enough affirmations or thought.  We all know there are some cancers and diseases that are made worse by bad living – smoking, drugs, alcohol, living next door to a leaky nuclear plant – but this is not one of those cases.
  3. The political missionaries. Their theme is that the cause of her cancer is global, warming or cooling or environmental pollution, acid rain, fluoride in the water, America as a greedy, decadent, selfish, bad country.
  4. The narcissistic, demanding, pushy, abusive, advice-giving missionaries. They give advice as if they know the absolute truth and no one else does.  They’re self-appointed critics who know what we should have done and what treatment we should select.  Often, they once knew someone who had a different cancer but they can predict, on the basis of their wisdom, what will happen in our granddaughter’s case.  They’re righteous in working out their issues and therapy on our bodies.  As if they’re important, not our granddaughter.  Or they’re intrusive strangers focused on their issues, causes and cures.  They think their feelings are important and we must do what they want or else their feelings will be hurt.  They’re throwing more temper tantrums than a four year-old.  As if I should care about their feelings during this time.
  5. The emotionless professional bullies. They think emotion is a sign of weakness and maybe they’re upset by public displays.  Especially at work, they’ll look down on you if you cry or they’ll find a reason to get you transferred or fired.  They think robots are better than people.

All these missionaries sound alike, except the fault they focus on is a little different.  Whether their God is out there or their God is in their logic and reasoning, they’re convinced they’re right and they’re fervent and righteous about it.  Because they’re right and righteous, they think they can ignore or trample your feelings.  They think they know what’s best.

Of course, I can see that all these people have reasons, excuses, justifications – they want to help, they’re scared, in our diverse society they don’t know what’s proper, they’re simply awkward in how they try to comfort us, etc.

I don’t care about their problems and issuesThey’re adults.  They should have already learned to be gracious.  I care more about the family  going through it.

Never argue with missionaries and self-appointed critics.  It’s a waste of your time and energy.  You’ll never change their minds. They’re only trying to convert you –they know what’s right.

Some of us might say, “Stop it!” or “C’mon man!” Others will try to teach politely and graciously.  Still others will never talk to them again.

In all cases, we’re not waiting for them to become enlightened and nice.  We’re weeding through all these people and deciding who we’ll keep on our Isle of Song and who’ll be voted off or who must be kept for a while because they’re our workplace bosses.

And, of course, self-bullying kicks in.  It’s all too easy to feel blame, shame and guilt.

  1. Should we have observed something wrong sooner?  Could we have been more perfect?  What bad parents they were.  What bad grandparents we are.  It’s our fault.
  2. We should have cared more and been more careful.
  3. Do we carry a bad genetic seed?
  4. What if we’re wrong about the treatment we choose?  We can’t be sure.

None of this is useful.  Sure, there will be genetic testing, but all the rest of those thoughts are simply us making ourselves ride an emotional roller coaster; sometimes at the heights, sometimes in the pits, always being flung around and bruised.  Obsession, self-flagellation, negativity, depression, and loss of confidence and self-esteem don’t help.

What really matters is carrying on the best we can.  And ignoring the bullies or throwing them off our Isle.

Friendly, upbeat, helpful co-workers can ease the burden of difficult, stressful projects.  But what can you do about chronically cranky co-workers who make you wish for a snow day or a hurricane? Joe is one of these toxic bullies. He’s the scourge of his office.  It’s hard to tell if he’s unaware of his co-workers’ dismay when they see him or if he enjoys inflicting pain and abuse, and getting his way because they’re afraid of him.  He’s always negative, always angry, always complaining.  He rants about “stupid” co-workers who’ve offended him.  He vents about the “idiots” who run the company and the country.  In any season, the weather’s always rotten.  He “bah, humbugs” any warmth offered him.  He’ll never be satisfied.

Faced with a chronically cranky co-worker, most people try to minimize the pain by:

Unfortunately, these tactics rarely work.  However, there are many tactics you can use to eliminate the high cost of his bullying and low attitudes.

I avoid in-depth psychoanalysis of continually cranky co-workers.  I assume they know the carnage they cause around them.  For them, education is rarely the answerThe answer is simply stopping them.

Of course, it’s much harder to deal with a cranky boss.  Or to look in the mirror and realize that people run for cover when you come over to vent.

All tactics are situational.  Expert coaching and consulting can help you create and implement a plan that fits you and your organization.

The Colorado House of Representatives is considering a bill to stop school bullying (House Bill 1254).  In an effort by some legislators “to be proactive…so we don’t have a sensational suicide in [Colorado],” the core of the bill will:

  • Create a committee to study the problem.
  • Set up an agency to solicit funds for training of teachers on how to combat bullying (when funds are available from public and private sources).
  • Require use of uniforms to “encourage school pride and unity and promote uniformity of dress.”
  • Set up a voluntary statewide survey of schoolchildren about bullying in their schools.
  • Bar teachers or school administrators from punishing students who report bullying.

The program would continue until July 1, 2016, at which point its effectiveness would be reviewed.

To be kind, this is nice but falls far short of what’s needed to protect children and prevent more suicides.

To be honest, this means nothing.  But it allows legislators to say they’re doing something to stop bullies and bullying.

Notice there is:

  • No requirement that principals, teachers, counselors and district administrators are required to have proactive programs designed to stop harassment, taunting, teasing, bullying or abuse.
  • No requirements for school officials to be responsible for working with law enforcement officers to stop cyberbullying.
  • No consequences or legal penalties for school officials who don’t stop bullies or who actively protect bullies or who remove victims from classes and activities while still allowing bullies and their friends complete access to their targets.

If you don’t think that principals and other school officials ignore bullying, then read about the many suicides that have occurred in the past year.  In almost every case, the parents say that they talked to principals many times over 6-12 months, but the principals now claim that they didn’t know what was happening.  Also, consider why they need a law to “Bar teachers or school administrators from punishing students who report bullying.”

Even worse are people who pretend that present laws are enough or that it’s too hard for school officials.  For example:

  • “Jane Urschel, executive director of the Colorado Association of School Boards, said the bill would not only be burdensome for schools who will have to form and adopt a new bullying policy, but it also asks them to address an issue they are already acutely aware of.  This bill would put mandates on districts that they can’t afford.  The school districts are not ignoring this issue and want every child to be safe.  Schools already have a handle on this.”
  • “Rep. Robert Ramirez, R-Westminster, has already said he is skeptical of the need for it. ‘I have a huge problem with legislating personal behavior.  Bullying is something that is already addressed by schools as incidents occur. A state law isn’t going to change anything.’”

I’d point out that:

  • School officials do not have a handle on this.  In answer to Ms. Urschel and Representative Ramirez, the problem is that there are no laws that require principals to stop bullies.  That’s why there are so many cases in Colorado in which bullying is tolerated, which means condoned.  For example, see the investigative report by Theresa Marchetta of KMGH-TV (ABC affiliate in Colorado).  Without laws, principals can do nothing to stop bullies and be safe from personal consequences.  In addition, with no additional funding, many schools in Colorado with principals who want to prevent bullying manage to do so.  I live in Colorado and have grandchildren in some of those schools.
  • When there are no laws or there are no penalties for breaking laws, people do what they want with impunity.  Can you imagine how effective laws against robbery and murder would be if there were no penalties?  How effective would child labor laws or laws to prevent unsafe working conditions be with no penalties?
  • Individual school and district officials are now the ultimate and only judges.  With no laws or penalties, they are the final court of appeals.  Parents of children who are being relentlessly bullied cannot force officials to protect their children.  The only recourse for parents is adverse publicity.
  • We know what will change the whole system.  It’s not suicides.  It’s when principals, teachers, counselors and school district administrators are fired for not protecting our children.  It’s when law suits are successful against officials who are being paid to be responsible for protecting children but fail in that primary duty.  Suddenly, all the excuses and foot dragging will be gone.  A few principals will quit and I’ll applaud.  The rest will magically discover reasons why and how they can make programs that stop bullying.  In other contexts it’s called “skin in the game.”  Right now, school officials don’t have any skin in the game.

I’d think that Ms. Urschel and Representative Ramirez were actually interested in stopping bullying if they came forward with strong, realistic, effective proposals of their own, complete with penalties, instead of merely being critics.

The problem is not lack of money of lack of an effective system.  The problem is that we don’t have good enough people responsible for the safety of our children.

According to the Colorado Trust Bullying Initiative, of students surveyed in 2008: * 57 percent reported verbal bullying * 33 percent reported physical bullying * 10 percent reported online bullying

We need laws that criminalize the behavior of bullies and of principals, counselors, teachers and school district administrators who put our children at risk by not stopping bullies.  And then we need people with courage who are willing to act.

If your children are the targets of bullies and school officials who aren’t protecting them, you need to take charge.  With expert coaching and consulting, we can become strong and skilled enough to overcome principals and other officials who won’t do what’s right.  We can plan tactics that are appropriate to us and to the situation.

Verbal harassment, bullying and abuse; put-downs, lack of respect and cutting out can destroy confidence and self-esteem.  Disparaging and demeaning remarks; ostracism, backed by righteous, sneering, superior judgments can be devastating to children.  But they’re no less severe when done by adults to adults. A Mother’s Day article in the Wall Street Journal by Amy Henry, “What Cards Never Say on Mother’s Day,” complained about the lack of respect that dedicated, full-time mothers often get from other women, “even after four decades of feminism.”  The article had some suggestions for dedicated mothers who still struggle to get respect from working women.

While the article was accurate in pointing out the problem, I think it totally missed the solution. Bullies have used the put-down tactic forever.  Remember all that cutting out with nasty, sarcastic comments, especially through junior and senior high school?  Girls master this technique and boys wield it effectively also.  If you’re not in the “right” group you’re scorned and shunned relentlessly.  Even current celebrities like Miley Cyrus, Demi Lovato and Taylor Lautner talk about being the targets of this type of bullying in their school days.

Of course putting-down and cutting out rotten.  But it’s not only kids who do it.  As Amy Harris points out, working mothers often give no respect to women who stay home to be full-time mothers of their children.

Don’t waste time analyzing why people put-down others.  That path won’t get you anywhere.  Don’t waste time wanting laws to prevent people from putting down others.  A legal solution also won’t get you anywhere except in the case of public statements about people in certain protected categories.

The real solution lies in you.  When other people don’t respect you, look at the source and the possible consequences.  Don’t take it personally, but also don’t let it go by without saying or doing something in return.

So, what can you do?  First, you have to be strong in your own judgment of the path you’ve chosen.  Being a full-time mother is a wonderful path.  Work is necessary, but for most of us raising children is our most important and fulfilling task.  I hope your children will grow up wise enough to appreciate your dedicated mothering when they’re adults.  Not because you made a great “sacrifice” but because you made a wonderful, life-affirming choice and the children you love could reap the benefits.

Instead of taking other people’s judgments personally, go through the world testing other people to see if they rise enough in your estimation for you to keep them on your island.  I hope you find wanting anyone who puts you down for choosing to be a full-time mother.  Their choice to put-down mothers shows their lack of good sense.  Don’t allow the judgment of people without good sense to be important to your confidence or self-esteem.  Don’t let their judgment cause you self-doubt or negative self-talk.  And don’t let them stay in your life.  Instead, surround yourself with people who champion mothers.

I also said that you shouldn’t let their put-downs pass.  Stopping bullies begins when you understand that real-world bullies don’t take your politeness or minimizing or ignoring them as a sign that you’re morally superior or inviting their friendship.  Relentless bullies aren’t stopped by minimizing, ignoring, begging, bribing or appeasement.  Dedicated bullies take the Golden Rule as a sign that you’re weak and also as an invitation to prey on you more.  Doing nothing when you’re the target of relentless bullies is like holding up a sign saying that you’re a victim.

Almost every woman I’ve ever talked to who was taught by a well-meaning mother that she should feel sorry for the inner emptiness, low self-esteem and inner pain of the nasty girls who hurt them that she should ignore and rise above the catty remarks and hatred, now regrets their passivity.  They feel keenly their lack of empowerment and bear the scars of their supposedly virtuous martyrdom.  They wish that their mothers had trained them to fight back skillfully; verbally or physically.

There are many tactics you might try in response to put-downs; depending on you, them and the situation.  Some mothers form their own cliques of supportive mothers.  Others write responses on cue-cards and memorize them for delivery at the right moment.  Some responses are sarcastic put-downs directed toward the women who don’t appreciate mothers or who aren’t satisfied and even joyous with the opportunity to raise children.  Others merely comment on lives wasted at work.  Others use pity: “I’m so sorry that you’re the kind of person who’s not fulfilled and doesn’t set a better example for your daughter (or son).”

I want to recognize an important truth that we often overlook.  We know that we’re doing the right thing successfully when some people (“jerks) don’t like us and scorn our work and its value.  People who put-down full-time mothers fall into that category.  Don’t care what they think; don’t desire their respect.  Instead, get them off your island and let them know it.

Current statistics show that bullying is prevalent – over 50% of kids report being bullied or observing bullying.  Bullying by girls is just as prevalent as by boys (although they often use different tactics) and bullying in “good” neighborhoods is just as prevalent as in “bad” ones. Most parents want to understand why bullies bully, “Is it because bullies have low esteem, or they lust for power or that’s the only way they know how to get control and admiration?”  Those parents usually tell their children never to use violence to stop bullies.  “Violence never solved anything.  Don’t stoop to the bullies’ level.”

Those parents hope that understanding bullies will help them create programs that will rehabilitate bullies.  Then their kids will be safe when they’re away from home or when they’re online.

Parents who say those things are the number one risk factor in making their children targets of repeated bullying.

Their strategy is based on the false idea that if children love and forgive bullies enough, they’ll melt bullies’ hearts and bullies will stop bullying and become their friends.  That strategy rarely stops bullies.

Real bullies won’t stop harassing or abusing our children because they’re nice to them.  Ask the peace-loving people of every country run over by colonization or empire building.  Ask women who have tried to stop harassment, bullying and abuse at work.

Bullying patterns or coping strategies are usually life-long.  Unless they’re stopped, bullying children usually grow up to become bullying adults.  They’re bullies in their love lives, they’re parents who bully their children, they’re bullying soccer-parents and they’re bullies at work.

Similarly, bullied kids grow up with low self-esteem and low confidence; they expect to be beaten down – mentally, emotionally and physically – to be taken advantage of, to lose.  They become repeat victims.

The number one risk factor in our children’s becoming targets of repeated bullying is not bullies or schools – the number one risk factor is us, the parents of the targets.  Bullies have always existed and will always exist, most schools never protected kids and many still won’t.

Take your focus away from psychotherapy of bullies.  Focus instead on stopping bullying right now.  After you stop the bullying, then you can spend all the time you want rehabilitating individual bullies.  As you well know, rehabilitating bullies can take a long time.  I want to protect target children right now.

In order to protect our children, we, as parents, must change our mindsets and then we must learn skills.  We must develop a real-world mindset – that the only way to stop real bullies is to stop them.

In the real world, bullies are predators, like hyenas, looking for the weak and isolated people who don’t know how to protect themselves.  Real bullies have a language all their own – they take our children’s kindness, reasonableness or holding back as weakness and a sign of easy prey. Our kids’ weakness brings out the worst in bullies.

A real-world perspective is that it’s more important to stop bullies first; that counseling, therapy and rehabilitation efforts come second.  In fact, stopping bullying behavior and having stiff consequences for kids who bully repeatedly is one of the best steps in changing their behavior.

We must teach our children to protect themselves from bullies who haven’t learned impulse control or to use non-violent means to navigate in the world.  A few real-world steps are:

  1. Of course, try ignoring the bully or try peaceful and kindly understanding tactics, but don’t stop there.
  2. Learn to fight back verbally.
  3. Have friends who’ll stand with you and come back at the bully.
  4. Learn to fight back physically – especially boys, but also girls.
  5. Learn when and how to get school principals, counselors, teachers, staff and administrators involved.

A few real-world tips for parents are:

  1. Let our children know we’ll protect them.  If they’re being bullied, it’s not their fault – they just haven’t learned how to protect themselves.  Keep their courage, hope and fighting spirit alive.
  2. Learn how to force your school principals, counselors, teachers, staff and administrators to protect your kids.  Organize a small core group of parents to help the principal create and implement an effective stop-bullying program.  Be pro-active.  Don’t wait for a bullied kid to commit suicide, get that program going right now!

In an article in the New York Times on May 9, 2009, “Backlash: Women Bullying Women at Work,” Mickey Meece describes numerous cases of women bullying women at work. Of course, women abuse, harass and sabotage other woman at work, just like men do to each other.  Sometimes they’re overt and sometimes they’re stealthy, sneaky.  Isn’t that your experience?

More important than distracting questions and considerations about how much they do it, why they do it or do they do it more or differently than men, are:

  • Do you recognize the early warning signs of bullies?
  • Do you know how to stop them skillfully?

Women often say that other women aren’t as overt about bullying; they’re more likely to be stealth bullies.  Some use tactics that are sneaky, manipulative, backstabbing; some form cliques and start rumors or demeaning put-downs; some pretend to be friends and bad mouth you behind your back; some are negative, whining, complaining “professional victims;” some are passive-aggressive.  And some can be nit-picking, control-freaks just as much as men.

How about Meryl Streep and other unsavory characters in “The Devil Wears Prada?”

Some are splinters, rotten apples and cancers – at all levels in your organization.  Just like men who bully.

As I show in my books and CDs of case studies, “How to Stop Bullies in their Tracks” and “Eliminate the High Cost of Low Attitudes,” bullies are not all the same, but their patterns of behavior, their tactics, are the same – whether they’re men or woman.  That’s why we can find ways to stop them.

In the last post, we analyzed the tactics bullying cliques typically use and 10 common reasons why people form or join hostile, predatory cliques at work. Both men and women form and join cliques, even through their tactics are often different.  These predators verbally, sexually and physically harass and abuse both men and women.  They sabotage performance.  Don’t be surprised to learn that women prey on other women in the office – you’ve seen the evidence through elementary school, junior high school and high school.

What can you do if:

  • You have a pattern of being bullied all your life?
  • You’re a target?
  • You have a chance to join such a pack of jackals and are afraid to refuse because you might get attacked?
  • You’re a bystander and your heart goes out to a victim?

Bullying, cutting-out and creating and attacking scapegoats comes from a deep place within us and is found in almost all cultures, places and times.

Sometimes you can see that the person on the receiving end has done many things to offend almost everyone else.  But let’s put that situation aside for this post and focus on all the rest of the times when the person being cut out or attacked has been okay and the problem is the group that attacks their scapegoat.

If you’ve been bullied all your life, you have a problem that you’ll have to solve before you can deal effectively with a bullying clique.  Even if you haven’t done anything wrong to the pack of predators, you’re wearing a neon sign: "Kick me."  Lions, wild dogs and sharks can see who the weak and vulnerable ones are.  Bullies can too.  You’ll have to change your attitudes and beliefs so you’ll have a different sign: "Don’t mess with me!"  Let’s also leave this situation for another post.

Many people hope to stop cliques of bullies by analyzing why they do it and then using their understanding to design solutions.  Don’t waste your time.  You know why some people find others to pick on.  That catalogue of reasons is enough.

Management training rarely works.  Textbook and educational approaches – we’ll talk and I’ll show them why it’s wrong and they’ll see the error of their ways and become caring – rarely work.  They won’t stop bad behavior that’s driven by underlying emotions.

Predatory behavior by packs isn’t driven by intellectual reasons, it’s driven by emotions.  Of course the perpetrators can find reasons to justify their behavior, but they don’t do the behavior because of the reasons.  They do the behavior because of their own emotional needs and then they try to cover up the ugliness with a pretty picture of justifications.

Ignoring the problem or begging, bribery and appeasement simply reinforce low attitudes and behavior at all levels.  A major part of the problem are conflict-avoidant leaders, managers and co-workers who think that if we all talk nicely to each other or try to make bullies happy, they’ll stop bullying cliques.

Some real-world, stepwise approaches are:

  • Make efforts to be friendly in practical ways, in order to give them a chance to change – without doing anything immoral, illegal or odious.  Bring pizza and donuts.  Cover for them when they need help.  Socialize with coworkers.
  • If they continue targeting you (which they usually will), get help to develop tactics to isolate the ringleaders or get them fired.  The key goals are: separation and isolation.  Terminated is better than transferred, because transferred means that you’ve helped them create another bully-scapegoat situation.  How nice is that?
  • Get firmer and firmer.  Don’t threaten or share your tactics with them.  Get an attorney to advise you about local laws.  Get allies – HR and managers rarely want to be involved, but give them one chance.  Document, document, document.
  • If you have a chance to join such a pack of jackals and are afraid to refuse because you might get attacked, you have an integrity choice to make.  Do you want to live in fear or do you want to win a workplace war?
  • If you’re a bystander and your heart goes out to a victim, you have another integrity choice to make.  Often, if you help a victim, the victim won’t help in return.  Be prepared to act alone, if necessary.

My advice was asked on this situation on condition that the author remains anonymous.  What would you do if you faced a two-faced coworker or teammate who treated you civilly in public but attacked you when you were alone?  And no one else in the office knew or would believe you. In public, Bart (fictitious name) smiled and seemed helpful to Fran (fictitious name).  Even though he didn’t know her specialty, he started offering polite, detailed suggestions in an authoritative and convincing way about how she could improve her performance.  Fran felt like she was being micro-managed in a way she couldn’t resist or argue back.  It would take too long to show why his suggestions wouldn’t work and she didn’t think everyone else was really interested.  Other members of the team started to think she was pretty incompetent since Bart knew so much more.

In private, Fran asked Bart to stop being so controlling and making her look bad.  He agreed to, but then he continued to subtly demean her in public.  In addition, he started ignoring her, leaving her out of the information loop, and putting her down subtly in front of others.  Fran again asked him to stop.  Bart said he wanted them to have a good working relationship and suggested a meeting to clear the air.  Fran was initially wary, but he persisted and she agreed.

At the private meeting, Bart told Fran she was the worst person he'd ever worked with.  She wasn’t completely bad professionally, but she had the worst personality he’d ever seen.  He wanted her to treat him with as much friendliness as she treated other people in public.  Fran was mystified because he didn't say who these other people were and she thought she already treated everyone politely and professionally.

He said Fran was bullying him, he couldn't sleep at night because of her, she was just as hostile and nasty as another girl he used to work with and his girlfriend agreed that Fran was bullying him, even though Fran had never met her.  He said he’d been verbally cruel to people in the past, but he didn't want to be with her.  He said Fran was the worst person he'd ever worked with and the worst thing about his otherwise perfect job.

Fran felt scared because nothing like this had ever happened to her before and because Bart said everything very quietly and calmly with a twisted look of pure hate on his face.  He seemed to be enjoying it.  Fran had never seen him look or act this particular way before, so she thought others wouldn't believe her.

He carried on this way for an hour and Fran felt like she was in the presence of a psycho.  She apologized profusely.  He kept twisting the knife.  She said she was sorry for “bullying” him.  He kept twisting the knife.  She asked how she could make things better between them.  He kept twisting the knife.

Since she had to work with him closely, Fran pretended to be his friend from that day on.  She followed up two weeks later to see if he was happier.  He said he no longer thought of her at night, but added that he hated her because of the way she treated him.  He didn’t stop correcting her in public and he continued to sabotage her work.

Don’t waste time psychoanalyzing Bart and Fran or thinking that some trust building exercises, communication techniques or skillful conflict resolution will bring them together.  Fran should realize that she and Bart live on different planets.  She thinks she’s okay and he’s a scary psycho.  He hates her guts, thinks she bullies him and that professional behavior allows him to vent his feelings and hatred.

In her world, she’s faced with a relentless, crazy person who blames everything on her and is out to get her.  In that office, she’ll always feel his hatred shooting into her back.  She’s also afraid he might blow and physically harm her.  She must be willing to skillfully fight a work war against a fanatic or have her credibility and reputation destroyed.  Or leave.  For example; see my article in the Denver Business Journal on winning a work-war.

Notice that every time she tried to please him by taking the blame or being nice, he only twisted the knife more.  Fran’s comment that she never met his girlfriend probably shows that she thinks she can prove her case with reasoning, logic and good will because everyone will listen and be objective.

There are many other variants of the two-faced, bullying colleague.  Some stealth bullies spread rumors and lies behind your back.  Some cut you down behind your back.  Some drive a wedge between you and other people by telling them that you said bad things about them.  These back-stabbers always work in the dark and can’t be pinned down

What did Fran do?  Fran secretly hated Bart for what he had put her through.  She didn’t want to become buddies with him.  Also, she didn’t want to waste her time proving to everyone how mean and crazy he was.  Three month's later, she secured another job and left.  Since then, she’s been happy at the new job.

That’s one effective solution to deal with people like Bart, but what will Fran do if she encounters another one.  For example, if she’s highly skilled and competent, she’ll make someone else jealous, scared and angry.  If she’s beautiful, she’ll arouse these same feelings in some other women.

What would you do if you were Fran?

Bullies at work can ruin a culture, destroy productivity and make your life miserable.  Many people focus only on bullying bosses, but I’ve seen just as many coworkers and employees use these bullying methods as I have managers and supervisors.  Before you read the top ten I’ve seen, please think for a moment.  What bullying methods used by whom, have you seen most? Have you seen these techniques ruining your workplace?

  1. Yelling, physical threats (overt or subtle) and personal attacks.
  2. Verbal abuse, emotional intimidation, personal insults and attacks (in private and in public).  Put-downs and humiliating, demeaning, rude, cruel, insulting, mocking and embarrassing comments.  False accusations (especially outrageous), character assassination.
  3. Harassing based on race, religion, gender and physical attributes.  Sexual contact, lewd suggestions, name-calling, teasing and personal jokes (sometimes overtly nasty, or threatening or sometimes given with laughter as in, “I was just kidding” in order to make it hard for you to fight back.
  4. Backstabbing, spreading rumors and gossip, manipulating, lying, distorting, evading, hypocrisy and exposing your problems and mistakes.
  5. Taking the credit; spreading the blame.  Withholding information and then cutting you down for not knowing or for failing.
  6. Anonymous attacks and cyber-bullying – flaming e-mails and porn.  Invading your personal space and privacy – rummaging through your desk, listening to phone calls, asking extremely personal questions, eating your food.
  7. Hypersensitive, over-reactions, throwing tantrums (drama queens) – so you walk on egg shells, back off in order to avoid a scene, or beg forgiveness as if you really did something wrong.
  8. Dishonest evaluations – praising and promoting favorites, giving slackers good evaluations and destroying careers of people the bully doesn’t like.
  9. Demeaning at meetings – interrupting, ignoring, laughing, non-verbal comments behind your back (rude noises, body language, facial gestures, answering phone, working on computer).
  10. Forming cliques and ganging up.  Turf wars about budgets, hiring, copiers and coffee machines.

Most bullies use combinations of these methods.

We’ve all seen the effects of bullies and the hostile workplace they create.  There’s increased hostility, tension, selfishness, turf wars, sick leave, stress related disabilities, turn over and legal actions.  People become isolated, do busy work with no important results and waste huge chunks of time talking about the latest episodes.  Effort is diffused instead of aligned.  Promotions are based on sucking up to the most difficult and nasty people, not on merit.

Teamwork, productivity, responsibility, efficiency, creativity and taking reasonable risks are decreased.  The best people leave as soon as they can.

The wrong people or the wrong culture can always find ways to destroy the best operational systems. Your pipeline will leak money and your profits will plummet.

I’ll go into solutions in future posts, but I want to mention one frequently used tactic that does not work to stop dedicated bullies.  It’s based on the false assumption that if we – educate, explain, understand, reason, show the consequences, accept, forgive or make enough attempts to satisfy bullies – then they will become reasonable, civil, professional, friendly and good to work with.  That approach only stops people who are not really bullies, but have forgotten themselves one time and behaved badly.

Determined bullies don’t take your acquiescence as kindness.  They take your giving in as weakness and an invitation to grab for more.  Bullies bully repeatedly and without real remorse.  You won’t get a sincere apology from them.  A sincere apology doesn’t mean anything about how they look.  It means that they change and stop bullying.
